I can tell you there’s no magic formula that turns a recruiter into the LeBron James of hiring.
Honestly, a lot of it comes down to personality, work ethic, and a healthy dash of *luck*. Sometimes it’s just being at the right place at the right time.
But if you need a list, here are some basics to get you survive long enough to be considered great
* Resilience
* Curiosity
* Work Ethic
* Great Relationship-Building
* Luck – Again, you meet the right candidate on the right day, and *bam*, the deal’s done. No amount of skill can replace a little bit of timing magic.
At the end of the day, you can be a beast of a recruiter, but if you’re at a firm that’s disorganized, doesn’t have a solid reputation, or lacks the resources, your results won’t reflect your talent.

2-3 years is the average tenure across basically every industry now so I think you're fine. Doesn't hurt to start putting feelers out. Some employers are going to be more strict about tenure while others won't care as much.

I’d go principal. For the same pay, there will always be more career opportunity as an IC. There are only a few director roles. It’s a lot harder to get hired into those.
